Ce dernier constitue une exp\u00e9rience b\u00e9n\u00e9fique pour le mentor\u00e9 comme pour le mentor. Fid\u00e8les \u00e0 cet esprit, nos deux clubs Toastmasters ont lanc\u00e9 r\u00e9cemment un programme de renforcement du mentorat.<\/p>\n<p>Dans cet article, nous allons parler de la place du mentorat dans l&rsquo;apprentissage Toastmasters. Nous \u00e9voquerons une nouvelle approche de mentorat, l&rsquo;entretien motivationnel. Enfin nous donnerons quelques cl\u00e9s pour l&rsquo;utiliser concr\u00e8tement.<\/p>\n<h6>A quoi sert le mentorat\u00a0?<\/h6>\n<p>Chez Toastmasters, un membre progresse en fonction de son assiduit\u00e9 aux r\u00e9unions. Il doit aussi pr\u00e9parer des discours. Cela demande certes du temps, mais surtout de la <strong><u>MOTIVATION<\/u><\/strong>.<\/p>\n<p>Apr\u00e8s leur adh\u00e9sion, les nouveaux membres sont en g\u00e9n\u00e9ral tr\u00e8s motiv\u00e9s. Ils \u00e9voquent souvent leurs d\u00e9sirs de progresser (par ex. \u00ab\u00a0je souhaiterais \u00eatre plus \u00e0 l&rsquo;aise en r\u00e9union\u00a0\u00bb) ou leurs besoins (par ex. \u00ab\u00a0on vient de me promouvoir. On m\u2019a dit que je dois m&rsquo;am\u00e9liorer en communication\u00a0\u00bb). Ils ont aussi de bonnes raisons de participer (par ex. \u00a0\u00ab\u00a0gr\u00e2ce \u00e0 Toastmasters, j&rsquo;aurai davantage confiance en moi\u00a0\u00bb). La dynamique de groupe joue \u00e0 plein par effet de contagion (\u00ab\u00a0s&rsquo;il y arrive, pourquoi pas moi?\u00a0\u00bb). Ou par imitation des autres membres (\u00ab\u00a0tiens c&rsquo;est un truc que je pourrais essayer moi aussi\u00a0\u00bb). Le r\u00f4le du mentor est de l\u2019aider \u00e0 passer imm\u00e9diatement \u00e0 l\u2019action. Pour cela, il donne au mentor\u00e9 l&rsquo;information dont il a besoin pour \u00e9viter les frustrations de d\u00e9part.<\/p>\n<p>Cependant, il arrive parfois, qu\u2019apr\u00e8s les premi\u00e8res r\u00e9unions, le nouvel adh\u00e9rent \u00e9prouve des sentiments plus m\u00e9lang\u00e9s. Ainsi, le mentor entend des phrases comme \u00ab\u00a0Je veux participer quand \u00e7a me chante\u00a0\u00bb. Ou bien \u00ab\u00a0Je n&rsquo;arrive pas \u00e0 \u00e9viter les h\u00e9sitations\u00a0\u00bb. Ou encore \u00ab\u00a0Je dois maintenant concentrer mon \u00e9nergie \u00e0 d&rsquo;autres projets que Toastmasters\u00a0\u00bb.<\/p>\n<p>S&rsquo;il commence \u00e0 manquer des r\u00e9unions, le membre a l&rsquo;impression que d&rsquo;autres, arriv\u00e9s apr\u00e8s lui, sont meilleurs. Il devient ambivalent. Le r\u00f4le du mentor est alors d&rsquo;accompagner le mentor\u00e9 \u00e0 surmonter cette ambivalence.<\/p>\n<h6>surmonter ses doutes<\/h6>\n<p>Dans un club Toastmasters, les mentors ont acquis une telle exp\u00e9rience, en participant \u00e0 des r\u00e9unions ou \u00e0 des concours, qu\u2019ils croient bien faire en partageant cette exp\u00e9rience avec leurs mentor\u00e9s. Chemin faisant, ils emploient souvent un langage directif (\u00ab\u00a0vous devez\u00a0\u00bb, \u00ab\u00a0il faut\u00a0\u00bb, \u00ab\u00a0vous vous \u00eates engag\u00e9\u00a0\u00bb) et donnent de l&rsquo;information non sollicit\u00e9e dont regorge la communaut\u00e9 Toastmasters. Cela s\u2019appelle le r\u00e9flexe de l\u2019expert.<\/p>\n<p>C\u2019est souvent <strong><u>CONTREPRODUCTIF<\/u><\/strong>. En effet, donner des conseils, qui plus est non sollicit\u00e9s, \u00e9largit le d\u00e9calage entre la perception de l\u2019expert\/mentor et celle du mentor\u00e9. Il pousse ce dernier \u00e0 adopter, \u00e0 contre-c\u0153ur, un comportement auquel il n\u2019est pas encore pr\u00eat. Car, spontan\u00e9ment, un individu se fait confiance, y compris dans ses propres doutes. Lui donner des injonctions restreint sa libert\u00e9 et diminue la confiance qu&rsquo;il s&rsquo;accorde \u00e0 lui-m\u00eame. En psychologie, ce ph\u00e9nom\u00e8ne est connu sous le nom de r\u00e9actance.<\/p>\n<h6>L&rsquo;entretien motivationnel POUR y arriver<\/h6>\n<p>L\u2019<a href=\"https:\/\/fr.wikipedia.org\/wiki\/Entretien_motivationnel\" target=\"_blank\" rel=\"noopener\"><strong><u>entretien motivationnel<\/u><\/strong><\/a> a justement \u00e9t\u00e9 con\u00e7u pour aider une personne \u00e0 explorer et r\u00e9soudre son ambivalence sans d\u00e9clencher de r\u00e9actance. Il s\u2019agit d\u2019une conversation collaborative permettant \u00e0 la personne d\u2019exprimer ses motivations et de renforcer ses capacit\u00e9s de changement. De nombreux domaines utilisent cette approche, dans la sant\u00e9 (traitement des addictions, auto-gestion des maladies chroniques), la justice (comme pr\u00e9curseur \u00e0 des traitements de comportements violents) et le travail social (insertion professionnelle, orientation des adolescents). Elle est parfaitement adapt\u00e9e pour le mentorat.<\/p>\n<p>Le principe cardinal de l\u2019entretien motivationnel est de d\u00e9velopper une relation empathique, centr\u00e9e sur la personne pour lui permettre d\u2019explorer et de r\u00e9soudre son ambivalence. Pour cela, la conversation \u00e9volue en plusieurs \u00e9tapes vers cette r\u00e9solution\u00a0:<\/p>\n<ul>\n<li>Tout d&rsquo;abord, \u00e9tablir une relation de confiance<\/li>\n<li>Ensuite, se concentrer sur un objectif accept\u00e9 voire m\u00eame sugg\u00e9r\u00e9 par le mentor\u00e9<\/li>\n<li>Puis, \u00e9voquer l&rsquo;ambivalence du mentor\u00e9 par rapport \u00e0 cet objectif pour l&rsquo;approfondir et faire \u00e9merger le langage de changement<\/li>\n<li>Enfin, le responsabiliser pour passer \u00e0 l\u2019action<\/li>\n<\/ul>\n<h6>L\u2019entretien en pratique<\/h6>\n<p>Au cours d\u2019un entretien motivationnel, le mentor est amen\u00e9 \u00e0 utiliser 5 outils conversationnels tr\u00e8s simples. Ils correspondent chacun \u00e0 une lettre de l\u2019acronyme <strong><u>OuVERD<\/u><\/strong>\u00a0:<\/p>\n<ul>\n<li>Poser des questions <strong><u>Ou<\/u><\/strong>vertes. A la diff\u00e9rence des questions ferm\u00e9es auxquelles on r\u00e9pond par oui ou par non, elles permettent au mentor\u00e9 de d\u00e9velopper sa r\u00e9ponse. Par exemple \u201cPour quelles raisons voulez-vous vous am\u00e9liorer en communication ?\u201d, \u201cComment pourriez-vous vous y prendre pour y arriver ?\u201d, \u201c ou bien \u201cEt maintenant que pensez-vous faire ?\u201d<\/li>\n<li><strong><u>V<\/u><\/strong>aloriser les forces, les valeurs et les efforts du mentor\u00e9. Cette technique est famili\u00e8re au Toastmaster car il l\u2019utilise fr\u00e9quemment pour ses \u00e9valuations. Elle augmente la confiance en soi du mentor\u00e9.<\/li>\n<li><strong><u>E<\/u><\/strong>couter en reflet pour v\u00e9rifier qu\u2019il a bien compris le mentor\u00e9. Cette technique est au c\u0153ur de l&#8217;empathie. Elle consiste \u00e0 r\u00e9p\u00e9ter ce que vient de dire le mentor\u00e9. Les reflets peuvent \u00eatre simples, en paraphrasant ce qui vient d\u2019\u00eatre dit, double, en refl\u00e9tant deux assertions qui semblent se contredire, exag\u00e9r\u00e9, en amplifiant volontairement le reflet ou hypoth\u00e9tique, en \u00e9mettant une supposition qui compl\u00e8te la parole de la personne. Ces reflets ont pour but de permettre \u00e0 la conversation de se d\u00e9velopper et d\u2019explorer toutes les facettes de l\u2019ambivalence, en suscitant un discours-changement<\/li>\n<li><strong><u>R<\/u><\/strong>\u00e9sumer de temps en temps, pour rappeler le discours-changement exprim\u00e9 par le mentor\u00e9<\/li>\n<li><strong><u>D<\/u><\/strong>onner de l&rsquo;information en demandant la permission au mentor\u00e9 et \u00e0 condition que cela corresponde \u00e0 un besoin. Cela a pour but de ne pas d\u00e9clencher le r\u00e9flexe de l\u2019expert<\/li>\n<\/ul>\n<h6>Pour aller plus loin<\/h6>\n<p>Un mentor efficace donne les bonnes informations au bon moment et aide le mentor\u00e9 \u00e0 surmonter ses doutes.
